Beyond Representation: Designing for Inclusion

A financial services leader who starts with the problem, not the solution — and asks whether workplaces are truly built for women to thrive

With a belief that meaningful product leadership begins with understanding the problem rather than becoming attached to a solution, Ms. Ragini Aiyer currently serves as Director – Issuer Services Business India Head at Citi. She highlights the importance of staying curious, adapting to evidence, and ensuring that innovation is grounded in genuine customer needs.

She also highlights that effective leadership in financial services requires balancing risk management with the ability to identify and pursue business opportunities.

Recognized as one of the 10 Most Inspiring Product Leaders in India 2026, Ms. Ragini Aiyer shares her views on building inclusive workplaces where women can thrive and lead in an exclusive conversation with Corporate TrendZ:

“The progress in increasing women’s representation in leadership is meaningful and hard-won, but representation alone is not enough. The next conversation should be about whether organisational structures are truly designed to help women stay, thrive, and lead. We need to ask why women leave at key inflection points, whether traditionally linear career paths disadvantage those with caregiving responsibilities, and whether flexibility can be offered without becoming a career penalty. Sponsorship, not just mentorship, matters, as does visible leadership behaviour that normalises shared responsibilities and challenges bias. The conversation must move beyond adding women to existing structures and ask whether those structures are fit for purpose, where progress has stalled, whose experiences have been overlooked, and what systems may be reproducing inequity. Genuine progress will require courage from leaders of all genders to go beyond metrics and into the harder work of cultural transformation.”
